Hiring a Sales Manager in Thailand

A sales manager in the Thai market sits at roughly THB 80,000–120,000 a month in base salary for general commercial roles, rising to 100,000–150,000 in automotive and EV. What separates this role from any other sales job is that the manager owns the pipeline, not the deal — and in industrial selling, where cycles run six to twelve months, a quarter with the seat empty does not show up in next month’s revenue. What ninety days without a sales manager actually costs

The visible cost is the salary you are not paying, and that is the only number most people reach for. The real cost is the pipeline nobody is filling. In industrial selling, where a deal takes six to twelve months to close, the opportunities not created this quarter are the revenue missing two or three quarters from now — and by the time the number drops, it is far too late to fix it.

Then there are the costs that are harder to measure but no less real: key accounts left without continuity until a competitor gets the meeting, deals parked in negotiation because nobody can sign off a discount, a sales team with no coaching until the strongest member starts taking calls, and tenders missed because no one was holding the timeline.

Two things move these numbers more than anything else: commission structure and location. Most industrial sales packages sit somewhere between 70:30 and 80:20 base to variable. Set the base below market and hope commission makes up the difference, and the candidates you actually want will not apply in the first place. Roles based at an industrial estate in Rayong or Chonburi that require relocation normally carry a premium over the Bangkok band.

Eight interview questions, and what to listen for

Use these with candidates from us or from anywhere else. They are written so that someone who has not actually done the job finds them hard to pass.

  1. Tell me about the longest industrial deal you closed — how many months, and who was involved on the customer side?Listen for: Listen for whether they understand how corporate buying decisions are actually made. Someone who has really sold will separate engineering, procurement and the budget approver.
  2. What was your team’s pipeline value last month, and where did you get that figure?Listen for: Listen for a specific number and a named system. A feel-based answer means they have never managed on data.
  3. If a salesperson misses target two quarters running, what do you do in the first week?Listen for: Listen for a diagnostic sequence rather than an immediate jump to pressure.
  4. Give me an example of refusing a discount and still winning the deal.Listen for: This is the single clearest separator between value selling and discount selling.
  5. How do you manage a distributor who also carries a competitor’s product?Listen for: Listen for channel-conflict handling — a live problem in almost every Thai manufacturer.
  6. Which customer did you lose, and why?Listen for: Candour and self-analysis here usually predict how fast someone learns. “I have never lost one” is the answer to worry about.
  7. In your first ninety days here, what would you look at, and what would you deliberately leave alone?Listen for: Listen for prioritisation. Anyone planning to rebuild everything at once usually does more damage than good.
  8. How would you want your package split between base and variable?Listen for: Listen for how much they back their own performance — and whether it matches what you can actually structure.

Is a sales manager the same as a sales supervisor or team leader?

No — the difference is scope. A supervisor or team leader runs the day-to-day activity of a small group and usually still carries a personal target. A sales manager owns the team’s aggregate number, the sales plan, and pricing decisions within a delegated limit. A job advert titled “manager” that describes supervisor work is the single most common reason a search fails.

Where do I find a sales manager who already has factory customers?

People like this almost never apply to adverts, because they are employed and earning well. Finding them means named-target search: working out who currently covers the customer segment you want, at which companies, and approaching them directly. That is why roles of this shape usually need a recruiter with genuine knowledge of the industry rather than a job posting.

What does three months without a sales manager cost?

It depends on the gross profit the role carries each month and how much of the work the rest of the team genuinely absorbs. For a role producing THB 300,000 of monthly gross profit with the team covering forty percent, the net cost after deducting the unpaid salary usually lands somewhere around THB 4,000 to 6,000 a day. Should I only hire from the same industry?

Not always. What travels badly between industries is understanding of how the customer decides and technical credibility with them. What travels well is team management and pipeline discipline. If your product is specified by engineers, stay inside the sector. If you sell mainly through distributors, someone from an adjacent industry who manages channels well often performs better than a direct-sector hire who has only ever sold end to end.

How long does it take to hire a sales manager in Thailand?

It depends on how specific the product is and on location constraints rather than on the size of the candidate pool. Bangkok roles with no third-language requirement and a straightforward product move fastest. Roles requiring Japanese or Chinese, or based at an industrial estate with relocation, take considerably longer. The variable you control is not the market: it is the clarity of the job description, the speed of feedback after interviews, and how quickly the approver moves.

What KPIs should a sales manager own in the first ninety days?

Not revenue — the industrial sales cycle is longer than that. Measure what they can genuinely control early: new pipeline value created, target accounts actually reached, forecast accuracy, CRM data hygiene, and a written key-account plan you can hold them to. Revenue becomes the primary measure once a full sales cycle has run.
